A promotion changes the title immediately, but true leadership development takes longer to cultivate. Yesterday, the employee was part of the group; today, that person must set priorities, protect confidentiality, make decisions, address performance, and provide feedback to people who still see them as a peer.
New managers often face challenges in this transition, sometimes overcorrecting their approach. Some become overly directive to assert their authority, while others shy away from necessary leadership moments for fear that former peers will think they have changed. They need realistic practice in essential managerial skills such as:
- Resetting expectations
- Establishing fair boundaries
- Giving feedback to former friends
- Protecting confidential information
- Delegating work they previously performed
- Making decisions others may dislike
- Transitioning from technical expert to leader
What should change? The organization should see clearer boundaries, more consistent decisions, timely feedback, equitable treatment, effective delegation, and credibility earned through behavior rather than just title.
